Administrators typically call everyone they can to fill the gaping holes in their schedule, frantically text HR to start recruiting again, and reach out to pricey agencies meant for emergencies.

The problem? These emergencies are happening constantly.

Nobody wants their staff to leave, but in the midst of widespread healthcare burnout, exhaustion, and overwork, more healthcare workers are turning in their badges and leaving in search of a more sustainable work-life balance.

Conversations about burnout and turnover certainly aren’t new, but ongoing changes in healthcare have exemplified just how dire a situation it really is.

There’s been one thing that’s missing from the conversation.

We need to shift away from reacting to burnout and turnover to proactively implementing tangible actions before the resignation letter hits.

Problem #1: Healthcare burnout is detected too late

A staff member’s resignation letter might come as a shock to you, but the reality is that most leaders are missing the obvious warning signs leading up to the two-week notice.

More callouts, fewer breaks, more exhaustion.

Healthcare burnout is cumulative. The impact of one too many shifts, not enough PTO, and little appreciation all add up until it inevitably reaches a breaking point.

Most healthcare workers don’t want to leave their jobs; they feel like they have to in order to maintain a work-life balance.

So the decision you can make? Reduce burnout-inducing scenarios before they accumulate.

Decision #1: Reduce causes of healthcare burnout before they even start

In 2025, Medely polled nurses and health professionals on the issues that eventually tally up and lead to burnout. The top answers included:

Lack of workplace appreciation and recognition

Reduced rates and no competitive compensation

Long hours that stretch well past allotted hours for the week

No flexibility in work structure

If your reaction was, “We don’t have the budget for that,” we understand. The biggest change you can make actually costs you nothing.

The issue that scored the highest, with 72.2% of nurses and health professionals citing it, was lack of appreciation.

Healthcare workers face a complicated balancing act.

The care and compassion needed to treat patients can take a toll on healthcare workers. If the only recognition healthcare workers receive is more shifts, it’s a surefire way to guarantee burnout.

Appreciation can be shown with something as small as telling them they’re doing a good job. Some other steps include:

Prioritizing weekly check-ins to understand how they’re feeling and any personal factors that could accelerate burnout.

Calling out exceptional behavior and rewarding it.

For a small cost, create a monthly incentive they can look forward to (free lunch, coffee, etc.)

Problem #2: Your roles are taking too long to fill

We know that you can’t rush that process of filling a role, but the inevitable impact of an unfilled role will cost you.

According to NSI, “the average cost of turnover for a bedside RN is $60,090, resulting in the average hospital losing between $4.2m – $6.2m.” This includes fees for recruiting and training new full-time staff, but before the role is filled, it has to get covered somehow.

This usually results in one of two options.

Your budget gets thrown out the window as relying on high-cost agencies becomes the only option. On top of the cost of recruiting and training a new hire, you’ve shelled out thousands of dollars to get the shift covered with no end in sight.

The second option is to rely on your full-time staff to fill the gaps.

At first glance, this appears to be the more financially viable option, but there’s still an invisible cost that’s accrued.

Every time a full-time staff member has to cover that opening, they’re inching closer and closer to healthcare burnout. This can be an okay short-term solution, but long-term, it’s a recipe for turnover.

As soon as you get that open position filled, you’re back in the exact same position when that go-to staff member you relied on a little too heavily is now gone because they were asked to take on too much.

Decision #2: Build in flexible models before turnover hits

It’s a common misconception that contingent labor can be expensive, but using it proactively instead of reactively can not only reduce the cost, but also create a work environment that reduces burnout.

Flexible staffing models aren’t a new fad. They offer predictable, adaptable coverage that adjusts to real-time demand.

Most leaders are under the impression that hiring more full-time staff is always the best financial scenario, but what about when you have a lull in cases? Full-time staff are now on the floor “just in case,” even though staffing ratios are solid.

Flexible models account for this, whereas outdated healthcare staffing is built on rigid models that require consistency in an industry that always has natural ebbs and flows.

A flexible model allows for those changes in advance. Medely’s Talent Fusion offers this flexibility in a way that makes sense for the natural fluctuations.

When your facility is fully staffed, you can rely on your full-time staff to take care of things. When flu season hits or the end of the year is approaching, you can send out as-needed shifts to credentialed, pre-vetted nurses and health professionals in your area to get quick coverage.

Utilizing per diem nurses and health professionals is healthcare burnout prevention. Instead of relying on full-time staff to work overtime or forego their PTO, they can enjoy their time off while you know your floor is in good hands.

Problem #3: Flexibility is the new currency

Gone are the days when flexibility was just a nice-to-have. Nurses and health professionals today are now requiring flexibility.

It might not be in the way you think, though.

Flexibility has expanded to mean more than just being able to choose when you work. Now, flexibility means different things to different people.

In a recent gathering of healthcare leaders to discuss the pressing topics today’s leaders are facing, flexibility came up more than once.

“Flexibility sometimes means something different to different people. Sometimes people want it in their schedule, but I have people who are cross-trained between three or four different specialties, and they like the flexibility of being able to jump between specialties and not being tied to one. If they get burnt out in the ED, they can go over”, shared one leader.

Decision #3: Find out what flexibility means to your staff and execute

Because everyone defines a flexible schedule differently, start by directly asking your team what flexibility looks like to them. If someone is trained in multiple specialties and wants to float, build that into the schedule. If one of your nurses prefers nights to mornings, let them take the night shift. If your techs would rather work back-to-back days than every other day, see how you can make that happen.

Reducing turnover isn’t just about begging people to stay once they’ve hit their tipping point. The key to reducing turnover is building an environment where people want to stay.

Leaders who listen to their staff, approach them with respect, and value their insights create a culture of mutual understanding, which can boost staff morale and decrease burnout and turnover.

“Flexibility is the new currency,” one healthcare leader noted. “The younger generation wants to work to live, not live to work, and they want it to be around their schedule and what they want to do… We really have to step up and create that environment that invites people to stay and makes it what they need it to be. And it’s different for each person.”

What are you doing today to build that environment?

The importance of healthcare burnout reduction

Burnout isn’t going away, but healthcare leaders now are better equipped than ever to face it head-on.

Ready to learn how Medely can be a tool for healthcare burnout reduction?
